<p class="wp-block-paragraph">As she refreshed her inbox, her heart felt a sharp jab of pain. The word “resignation” popped in.&nbsp;</p>



<p class="wp-block-paragraph">It was the third, just in six weeks. She wasn’t facing just some casual employee retention issues. This was a spiral.&nbsp;</p>



<p class="wp-block-paragraph">Quietly, she was trembling. Breathing heavier, wondering how she can stop the avalanche.</p>



<p class="wp-block-paragraph">She knew that if things continued like this, the heap would bury her.</p>



<p class="wp-block-paragraph">Akansha was a team manager at a top BPO in India, and even though she excelled at what she did, she wasn’t able to point a finger at what was causing these recurring employee retention issues.</p>



<p class="wp-block-paragraph">Even though each goodbye was delivered with grace, with words like, <em>moving on, thank you for your support</em>. Hiding underneath these messages was something deep.</p>



<p class="wp-block-paragraph">More importantly, Akansha was tired of the vicious circle of hiring people every few months, only to see them leave.&nbsp;</p>



<p class="wp-block-paragraph">Now, she wasn’t a bad leader. She had her heart in the right place and was quite strategic about the people she hired. So not that she ended up making too many recruitment errors. That wasn’t the problem.&nbsp;</p>



<p class="wp-block-paragraph">And just like all great places to work, she also ensured her team had a comfortable working environment, where flexible hours, wellness reimbursements, and even top incentives were on the table.</p>



<p class="wp-block-paragraph">Yet, for some reason, people were leaving.&nbsp;</p>



<p class="wp-block-paragraph">At first she thought, maybe these are different times, talk Gen Z. Now, it would be a crime to expect the younger generation to stick around in one place for too long, right?</p>



<p class="wp-block-paragraph">Maybe this is how it is supposed to be. So instead of trying to do more about retention, she turned her focus on hiring quickly.</p>



<p class="wp-block-paragraph">&#8220;If I can create a fast-paced recruitment engine, I won’t have to worry about people leaving. I can just replace them with a snap,&#8221; she thought.</p>



<p class="wp-block-paragraph">So she got to work with Jessica, the HR Manager, putting together a process where sourcing people was easier than asking for referrals internally.</p>



<p class="wp-block-paragraph">Almost about turning her attention away from the employee retention issues that had just clawed in. She ignored the early signs of the soon to come avalanche.</p>

<p class="wp-block-paragraph">Just about a few minutes after her breath had settled down, she dropped Jessica a note.</p>



<p class="wp-block-paragraph">“We need to talk.”</p>



<p class="wp-block-paragraph">And soon, they were sitting across the table in the conference room.&nbsp;</p>



<p class="wp-block-paragraph">Akansha admitted to Jessica that the situation is getting out of hand, the employee retention issues that they are facing this time are unprecedented, and even their fast-track hiring process cannot save the day.</p>



<p class="wp-block-paragraph">Jessica agreed. They knew they had to find a solution. And do so quickly.</p>



<p class="wp-block-paragraph">Just as they continued talking, Jessica brought up the exit interviews. The feedback was full of corporate niceties: <em>“great learning,” “appreciate the opportunities,” “looking for a new challenge.”</em></p>



<p class="wp-block-paragraph">Now this, right here, was the most challenging part of the puzzle. But Jessica was quick to reflect. And just as if she had a revelation herself, she started speaking in a more detective like tone, “<em>Akansha, just see, just look at the feedback, everybody is about playing it safe, and not giving away the main reason they’re leaving. Exit interviews are a chance for employees to speak up, maybe even vent. At least that would have given us some clue. But no one is doing us that favor here either.”</em></p>



<p class="wp-block-paragraph">Akansha quietly agreed. Just paused for a few moments, took a deep breath, and had her own spark of inspiration. “<em>Hey</em>!<em> I think we should speak to Nirmala. She has been here for a long time, and perhaps, can be the pair of eyes that will give us another perspective on the situation.”</em>&nbsp;</p>



<p class="wp-block-paragraph"><em>“Great idea,</em>” said Jessica.</p>



<p class="wp-block-paragraph">Soon, Nirmala entered the room and sat on a chair close to them.&nbsp;</p>



<p class="wp-block-paragraph">Akansha took the lead, and after a bit of small talk, got to the point.</p>



<p class="wp-block-paragraph"><em>“Okay, Nirmala, you’ve been here for a while, and I trust you with your integrity, so I am sure what we speak here won’t leave the room.”</em></p>



<p class="wp-block-paragraph"><em>“Of course,”</em> said Nirmala.</p>



<p class="wp-block-paragraph"><em>“Great. The reason we called you is that Jessica and I have been trying to understand why we are suddenly seeing so many resignations.&nbsp;</em></p>



<p class="wp-block-paragraph"><em>I mean, for the life of me; I don’t understand what are we missing, that people are leaving and leaving so quickly.”</em></p>



<p class="wp-block-paragraph">Now, Nirmala wasn’t expecting to have this conversation, but she was happy that Akansha showed how much she trusted her.</p>



<p class="wp-block-paragraph"><em>“Akansha, while I can’t say why they are leaving, I can definitely speak for myself, and say why I am here. You see, the perks and flexibility that are offered here, others offer too. So that’s not a big differentiator. But when I hear of similar opportunities where I can grow more financially, I don’t just focus on that, I also focus on the fact that I am here for the connection I have. I feel connected to you, and to this company, which I’ve been with since inception. I’ve seen the difficulties, and you have been there for me when I was facing challenges.&nbsp;</em></p>



<p class="wp-block-paragraph"><em>I feel like we have a bond, a connection, which isn’t as easy to establish so quickly. So even with better benefits elsewhere, I’d still miss this connection we created, and I don’t know how a new company would treat me if I moved.</em></p>



<p class="wp-block-paragraph"><em>So, I won’t leave this company for as long as I don’t find an even better bargain. Right now, this hits the right spot for me when it comes to support and compensation.”</em></p>



<p class="wp-block-paragraph">All this while, Jessica was quietly listening, and then she got up and hugged Nirmala.&nbsp;</p>



<p class="wp-block-paragraph"><em>“Nirmala, you’re a genius,”</em> she said.&nbsp;</p>



<p class="wp-block-paragraph">Nirmala was wondering what she had done to earn that praise. Jessica thanked Nirmala for her help and then Nirmala left.</p>



<p class="wp-block-paragraph">After the door closed, Jessica appeared delighted. Her eyes sparkled with new found inspiration and zeal. It’s as if she had finally found what the missing link was.</p>



<p class="wp-block-paragraph">And even though both Akansha and Jessica were feeling a lot better, Jessica spoke first.</p>



<p class="wp-block-paragraph"><em>“Akansha, I think I got it.”</em> She continued to smile as she spoke.</p>



<p class="wp-block-paragraph"><em>“You know, we’ve been trying to fix this problem all wrong. Nirmala is so right. Others can easily offer what we offer, and there are bigger companies out there, who can definitely outdo us in terms of perks and benefits. Just think, why would a young person, looking for growth in life, hang around with us? Unless, we have something unique, something special. And do you know what that special is?”</em> Akansha looked at Jessica with ever increasing curiosity.&nbsp;</p>



<p class="wp-block-paragraph"><em>“That special is the word support. Nirmala doesn’t work here for the perks alone, she works here, because she feels valued, and supported. She doesn’t feel like just another talent or resource, but she feels like a part of a team.&nbsp;</em></p>



<p class="wp-block-paragraph"><em>Akansha, this is a wake up call if you may. Now, I fully acknowledge how great a manager you are. But here’s a blind spot, Nirmala has just revealed to us.</em></p>



<p class="wp-block-paragraph"><em>From as long as I know you, you’ve been quite technical in your hiring and management, but tactical with retention. However, tactics can only go so far, what truly works is connection.</em></p>



<p class="wp-block-paragraph"><em>We need to work on your leadership more, from the perspective of being able to establish a deeper relationship with your team. Just like we’ve established with Nirmala.&nbsp;</em></p>



<p class="wp-block-paragraph"><em>Nirmala is a great example how retention should be done. Which means, we need to step up, and you need to step up as a leader and build a culture not around performance but around relationships.of howmeans</em></p>



<p class="wp-block-paragraph"><em>Now let me ask you something, how often does your team come and tell you, that they’re struggling? How comfortable do they feel telling you that they had a difficult day at home.&nbsp;</em></p>



<p class="wp-block-paragraph"><em>You see, all those comments in the exit interview reflect something deep. People don’t feel safe here. Yes, they feel appreciated for performance; they feel compensated, but they don’t feel at home.</em></p>



<p class="wp-block-paragraph"><em>Being a task master or a boss is one thing, but being a leader, it’s a whole new thing.</em></p>



<p class="wp-block-paragraph"><em>From now on, let us focus on creating a culture where people can come and tell you, &#8216;I’m overwhelmed,&#8217; or &#8216;I’m struggling,&#8217; or &#8216;I disagree.'&#8221;</em></p>

<p class="wp-block-paragraph">Astonishment overwhelmed Akansha. At first it seemed like a hard pill to swallow. But she knew Jessica wasn’t blaming her, but was just sharing her insight based on observation. After all, as an HR manager, she possessed the psychological skills to thoroughly investigate the matter. And she did!</p>



<p class="wp-block-paragraph">Akansha wasted no more time, and quickly made the shift. Support, connection, and safety were the top words on her mind.</p>



<p class="wp-block-paragraph">Every conversation and meeting from that point on reflected this, and soon, the shift became visible.&nbsp;</p>



<p class="wp-block-paragraph">She had people telling her how they felt. She was telling them how she felt. She was no longer hiding her feelings from them, and instead of appearing like she had everything figured out, she was open to display her vulnerability. And people started responding with more openness. The vibe in the office had changed from bland, corporate, mumbo-jumbo to a warm and supportive culture.&nbsp;</p>



<p class="wp-block-paragraph"><strong>Fast forward to 3 months later, the avalanche never came.</strong> What came instead was a smile on Akansha’s face. She had finally found what she had been searching all along: a place among her people, <strong>not as a boss, but as a leader.</strong> In its truest essence, she had found home! And so did her team.</p>

<p class="wp-block-paragraph">Rahul sat at his desk, staring at yet another email complaint about Rajiv, his most challenging employee.</p>



<p class="wp-block-paragraph">The senior developer was brilliant at his work, but his attitude? A nightmare.</p>



<p class="wp-block-paragraph">He dismissed feedback from teammates, clashed with colleagues in meetings, and just won’t take instructions.</p>



<p class="wp-block-paragraph">This was the fourth complaint this month, and Rahul was running out of patience.</p>



<p class="wp-block-paragraph">He had tried everything: private feedback sessions, more independent projects, more perks.</p>



<p class="wp-block-paragraph">But nothing seemed to work. “Has he built a wall around himself?’” Rahul wondered.</p>



<p class="wp-block-paragraph">They were running out of time, though. There were projects yet to be completed, and Rajiv had clearly missed his deadlines.</p>



<p class="wp-block-paragraph">Rahul knew he was going to be held accountable for the shortcomings of his team, and Rajiv was clearly giving Rahul a hard time.</p>



<p class="wp-block-paragraph">Yet, Rahul couldn’t deny the fact that Rajiv was good at what he did. He had extra-ordinary skills, but his output suffered.</p>



<p class="wp-block-paragraph">Rajiv seemed to be a difficult team member, and if Rahul was going to figure out how to manage difficult team members, he’d need a different approach—and also do so quickly. Else, Rajiv’s failure to work with Rahul would result in his dismissal.</p>



<p class="wp-block-paragraph">And Rahul knew how hard and expensive it was to replace talented people.</p>



<p class="wp-block-paragraph">So Rahul folded his sleeves and got to work. Determined to find a way to work with Rajiv.</p>



<p class="wp-block-paragraph">To begin with, he started observing Rajiv for the first few days. Not trying to correct, control, or manage him, but simply observe.</p>



<p class="wp-block-paragraph">And as he did this, something interesting happened. Rajiv, who had already sensed that he was in trouble, was expecting Rahul to react. But to his surprise, Rahul had not spoken a word. He appeared just very normal, as if nothing had happened.</p>



<p class="wp-block-paragraph">This made Rajiv uncomfortable. He wasn’t used to this. He was used to being confronted, controlled, and micromanaged. And this time, none of that happened.</p>



<p class="wp-block-paragraph">An entire week of silence. As far as Rajiv was concerned, this wasn’t something he was used to.</p>



<p class="wp-block-paragraph">Funnily, Rajiv started showing up to work on time. And not just that, he also started making some progress with the projects.</p>



<p class="wp-block-paragraph">It appeared as if Rajiv was intent on having a conversation with Rahul. Because the lack of acknowledgement of the problem Rajiv was creating was driving him mad.</p>



<p class="wp-block-paragraph">But it wasn’t just Rajiv who was noticing these changes and responding differently. Rahul to felt this approach of observing to be quite a revelation for himself.</p>



<p class="wp-block-paragraph">He thought, “How strange. I have removed myself from managing and instructing Rajiv, and he seems to do better. I wonder if the problem is Rajiv, or was it the way I was managing him?”</p>



<p class="wp-block-paragraph">It was the second week, and Rahul felt it was now time to speak to Rajiv. So he scheduled a one-on-one with him.</p>



<p class="wp-block-paragraph">“Rajiv, can you spare a few minutes?” And soon Rajiv was in Rahul’s cabin.</p>



<p class="wp-block-paragraph">After breaking the ice a bit, Rahul got to the point. “Rajiv, first, I am impressed with the progress you’re making with the project. Of course, we have missed the deadline, but I am sure you’re already aware of it, and are doing everything to expedite the delivery. On another note, I have been spending a while reflecting on my relationship with the team, and I wanted to take this opportunity to understand, if there is anything I can do, to help you boost your effectiveness. Your failure is my failure. Because we’re a team.”</p>



<p class="wp-block-paragraph">Rajiv couldn’t believe his ears. Rahul, the person who was so obsessed with micromanagement and perfection, was suddenly speaking a completely different language.</p>



<p class="wp-block-paragraph">Rajiv of late had been used to speaking in a bit of an arrogant tone, but after hearing what he had heard, even he softened.</p>



<p class="wp-block-paragraph">&#8220;Rahul, thank you for taking the time to speak with me and for asking your question. I want to inform you that I didn’t want to miss the deadline; however, Pia and Santosh received the same workload but have almost two weeks more than me to complete their parts of the project.</p>



<p class="wp-block-paragraph">I understand and appreciate that you see me as a quality developer, but that doesn’t make me a superhuman. I still need adequate time to deliver the project, but that simply didn’t happen—I felt I was unreasonably being put under pressure. I don’t know what I did to deserve this treatment.&#8221;</p>



<p class="wp-block-paragraph">Rahul was a bit surprised, but then suddenly, it hit him, because Rajiv was such a talented developer, Rahul was committing the sin many managers commit. They punish the performer by giving them more work than others. But they do this unintentionally. Often not realising that they could put the individual under undue pressure.</p>



<p class="wp-block-paragraph">Rahul, who had been spending the last few days reflecting on his own leadership, didn’t find it hard to process this information. He then told Rajiv, “I see exactly what you’re talking about, and I totally agree. I never realised I was giving you more work than others, even though that was because you are so talented, but just because that is the case, doesn’t warrant increasing your workload. I appreciate your openness.”</p>



<p class="wp-block-paragraph">Rajiv immediately felt relieved. Rahul promised Rajiv that they would work on reasonable work schedules and that he would no longer feel pressured just because he was a performer.</p>



<p class="wp-block-paragraph">This was such a tremendous revelation for Rahul. For one, he felt quite relieved himself, that he wouldn’t have to let go of a talented team member, but also realised that if there’s an issue in the team, it is important for him as a leader to reflect on how he could be playing a role in it.</p>

<p class="wp-block-paragraph">Yet, the bigger responsibility lies in the hands of managers like Rahul, who rightly took a diagnostic approach in identifying what was bothering Rajiv. And it all came down to an unreasonable workload.</p>

<p class="wp-block-paragraph">Employees want to feel heard more than anything. And it can’t get any easier than this in handling difficult team members.</p>



<p class="wp-block-paragraph">So, when you’re weathering the storm of a difficult team member, don’t just manage the behavior—look for the root cause.</p>



<p class="wp-block-paragraph">Because what looks like resistance might actually be a <strong>cry for help.</strong></p>



<p class="wp-block-paragraph">What seems like attitude might actually be <strong>unfair pressure.</strong></p>



<p class="wp-block-paragraph">And what you think is a “difficult employee” might just be a <strong>mismanaged top performer.</strong></p>



<p class="wp-block-paragraph">Difficult team members are often symptoms. Leadership, more often than not, is the cause.</p>

<p class="wp-block-paragraph"><em>And in that moment, boom! It hit me. She was absolutely right. What I said, even though it came from my anxiety, wasn’t just about me—it had affected them. And I couldn’t brush it off.</em></p>



<p class="wp-block-paragraph"><em>I looked at her and said, ‘You’re right. You’re absolutely right. And unfortunately, the way I said it actually destroyed the fact—the fact is, I do trust you.’</em></p>



<p class="wp-block-paragraph"><em>I paused and then said, ‘Whatever anxiety I was feeling, that was my problem. But my words affected the team. And for this, I am going to apologize publicly and make sure this doesn’t happen again.’</em></p>

<p class="wp-block-paragraph">One of them, however, <strong>fell severely ill</strong> and required <strong>special care until she eventually passed away</strong>.</p>



<p class="wp-block-paragraph">But not before leaving Robin with <strong>one of the most profound lessons of his life</strong>.</p>



<p class="wp-block-paragraph"><strong>The Sister Who Taught Him the True Meaning of Love</strong></p>



<p class="wp-block-paragraph">Robin often wondered:</p>

<p class="wp-block-paragraph">His sister had no formal education.</p>



<p class="wp-block-paragraph">No career.</p>



<p class="wp-block-paragraph">No romantic love.</p>



<p class="wp-block-paragraph">No children.</p>



<p class="wp-block-paragraph">No independence.</p>



<p class="wp-block-paragraph">And yet, she gave more love than anyone he had ever met.</p>



<p class="wp-block-paragraph">She endured <strong>over 50 years of suffering</strong>, battling epilepsy, hospitalizations, and physical pain. And despite everything, she remained kind, compassionate, and full of love.</p>



<p class="wp-block-paragraph"><strong>“Where does that come from?”</strong></p>



<p class="wp-block-paragraph">It wasn’t taught to her—she grew up in a household of conflict.</p>



<p class="wp-block-paragraph">It wasn’t modeled for her—she had no reference point for unconditional love.</p>



<p class="wp-block-paragraph">So where did it come from?</p>



<p class="wp-block-paragraph">Robin wrestled with this question for years.</p>



<p class="wp-block-paragraph">And then, one day, he stopped trying to explain it.</p>



<p class="wp-block-paragraph">Because some things are beyond logic, beyond human understanding.</p>



<p class="wp-block-paragraph">All he knew was this:</p>



<p class="wp-block-paragraph">His sister had shown him that <strong>love doesn’t need a reason, doesn’t need a reward, doesn’t need conditions.</strong></p>



<p class="wp-block-paragraph">It simply exists.</p>



<p class="wp-block-paragraph">And in a world where people are constantly calculating, analyzing, and measuring what they give and receive…</p>



<p class="wp-block-paragraph">She simply loved.</p>



<p class="wp-block-paragraph">And that was the most powerful lesson Robin would ever learn.</p>



<p class="wp-block-paragraph"><strong>Returning to India – A New Chapter</strong></p>



<p class="wp-block-paragraph">After a <strong>long and fruitful career abroad</strong>, Robin made the decision to return to <strong>India</strong>.</p>



<p class="wp-block-paragraph">Back to the <strong>same home where his parents lived</strong>.</p>



<p class="wp-block-paragraph">When asked why he returned, he said he sensed that there was <strong>more to life than what he had explored</strong>, and it was time to focus on three things:</p>



<ul class="wp-block-list">
<li><strong>Go on a spiritual exploration.</strong></li>



<li><strong>Find love.</strong> (<em>He has been married thrice—and has nothing to complain about!</em>)</li>



<li><strong>Help leaders keep their best people</strong> by working on their own leadership style. </li>
</ul>
